How to Hire an HR Director for a Growing Company

Hiring your first HR Director, or upgrading from a generalist HR Manager to a strategic Head of People, is one of the most consequential decisions a scaling company makes. Get it right and you unlock the operational infrastructure to grow your team efficiently. Get it wrong and you face culture drift, retention problems, and a leadership gap that slows everything else down.

Why the HR Director Hire Is Different

Most leadership hires are about finding someone with deep expertise in a functional domain. The HR Director hire is more complex: you need someone who combines functional HR expertise with genuine commercial understanding, strong interpersonal skills, and, critically, experience at the stage your company is at right now.

An HR Director who thrived in a 5,000-person mature organisation will almost certainly struggle in a 100-person scale-up. The skills are genuinely different: building systems from scratch versus optimising existing ones, managing ambiguity versus working within established structures, operating with limited resources versus having dedicated teams for every function.

The Right Time to Hire an HR Director

Most growing companies wait too long. The signals that you need a dedicated HR leader are usually visible well before you act on them:

  • Founders or senior leaders are spending 20%+ of their time on people operations
  • Hiring decisions are being made without a consistent framework or process
  • Retention is becoming a concern and you don't have clear data on why
  • Compensation is inconsistent across similar roles
  • Culture feels undefined or is beginning to fragment as the team grows
  • You're approaching or crossing 50 employees in a regulated market

What to Look for in an HR Director

Stage-Appropriate Experience

The single most important dimension. Look for candidates who have directly experience scaling through a similar headcount band to where you are now. If you're at 80 people and planning to reach 250, you want someone who has lived through that transition, not someone who joined a company after it was already there.

Commercial Orientation

The best HR Directors understand the business, not just the HR function. They can connect people strategy to revenue outcomes, frame headcount investment in business terms, and partner credibly with commercial leadership. Ask candidates to explain how they've measured the business impact of their work in previous roles.

Systems Builder vs Systems Manager

At the scale-up stage, you need someone who builds, performance frameworks, compensation structures, onboarding programmes, career ladders, culture rituals, not someone who manages existing systems. Probe for evidence of things they've built from scratch.

Recruiting Credibility

For a scale-up, talent acquisition is typically 40–60% of the HR Director's time in the first year. Look for candidates who have strong opinions about recruiting processes, hiring quality, and employer branding, not just HR operations.

A typical well-run HR Director search takes 8–14 weeks from brief to signed offer. The process should include:

  • Briefing and role scoping (1–2 weeks)
  • Market mapping and longlisting (2–3 weeks)
  • First-round interviews with founder / CEO (2–3 weeks)
  • Practical exercise: 30/60/90 day plan or people strategy brief
  • Final interviews with leadership team and/or board
  • Reference checks and offer

  • HR Manager / HR Business Partner (first dedicated hire, 30–80 people): €45,000–€65,000
