How to Recruit Top HR Directors and Finance Leaders for Growing Companies

An HR Director or CFO hired at the right moment can transform the trajectory of a growing business. Get it wrong and the cost, in time, money, and organisational disruption, is enormous. This guide covers what to look for, where to find them, and how to run a search that works.

Why These Roles Are Different From Other Hires

Most growing companies have made a handful of strong commercial hires before they start thinking seriously about HR leadership or Finance leadership. By that point, the organisation is typically carrying a range of structural problems, inconsistent hiring processes, no compensation framework, a finance function cobbled together from spreadsheets, and a culture that's drifted as headcount has grown.

These are not roles where you can afford to hire someone with the right CV but the wrong operating style. An HR Director who has only worked in large corporates will struggle with the ambiguity of a 50-person scale-up. Defining the right profile before you start the search is therefore the most important step, and the one most commonly skipped.

Defining the Right Profile for an HR Director

The core question for any HR Director search is: what stage is this company at, and what does it need in the next 24 months? A company at 50 people heading for 200 needs an HR Director who has built people infrastructure before, someone who can design the performance management system, build the employer brand, and set up the HR function from first principles.

Key Competencies for HR Directors in International Companies

  • Experience building people processes in high-growth environments, not just managing them
  • Multi-country HR knowledge, particularly relevant for European companies with offices in multiple jurisdictions
  • Strong stakeholder management at board and executive level
  • Commercial mindset, the ability to translate business priorities into people strategy
  • Experience with the specific challenges of international hiring, including cross-border employment law

Defining the Right Profile for a CFO or Finance Director

Finance leadership searches at growing companies tend to collapse into one of two failure modes: hiring a transactional accountant when you needed a strategic CFO, or hiring a big-company CFO when you needed someone comfortable building from scratch.

The most important distinction in any CFO search for a scale-up is the difference between a technical finance leader, someone primarily focused on financial control and reporting, and a strategic finance leader, someone who can partner with the CEO to model business scenarios, support fundraising, and drive commercial decisions with financial rigour.

Where to Find HR Directors and Finance Leaders in Europe

Senior HR and Finance candidates rarely apply to job boards. The best HR Directors and CFOs at growing companies are typically employed, performing well, and not actively looking. They are accessible through professional networks, referrals, and executive search, not through an Indeed posting.

Running an Effective Executive Recruitment Process

A well-run executive search should have no more than three interview stages. An initial conversation with the CEO or Founder, a deeper role-specific assessment, and a final round with relevant stakeholders. Beyond that, you risk losing the best candidates to competitors with faster processes.

Be honest about the problems the role needs to solve. The best senior candidates are not choosing your company because it's perfect, they're choosing it because the challenge is compelling and the leadership team is trustworthy.
